中文摘要:通过构建一个有调节的中介模型,说明了真实型领导对员工知识共享行为的影响原理。通过对915份制造企业员工的样本数据分析发现:主管认同受到真实型领导的巨大影响;在真实型领导、知识共享行为之间,主管认同以中介身份存在;程序公平不但可以把真实型领导对职员主管认同所带来的影响予以调整,还可以改变主管认同在真实型领导和职员知识共享行为关系两者之间的中介作用,也就是说决策程序如果越公平,真实型领导对主管认同越有可能会产生正向影响,而且主管认同的中介作用也会更加显著。

The Authentic Leadership, the Supervisor Identification and Employees' Knowledge Sharing Behavior: The Moderating of the Procedural Justice
Abstract:Building a model of moderated mediation, this paper analyzes the mechanism of authentic leadership impacting on employees' knowledge sharing behavior. Through the analysis of 915 sample data of manufacturing enterprises, it is found that supervisor identification of employees is greatly influenced by authentic leadership; supervisor identification of employees partially mediates the relationship between authentic leadership and employees' knowledge sharing behavior. Furthermore, procedural justice plays a moderating role; it can not only adjust the impact of authentic leadership on employees' supervisor identification, but also change the mediating effect of supervisor identification between authentic leadership and employees' knowledge sharing behavior. In other words, the more fair the decision-making process is, the more likely authentic leadership will have a positive impact on supervisor identification, and the mediating role of supervisor identification will be more significant.
